本文首先进行了员工心态特征、组织变革以及心理契约的文献综述,再从中
国电信行业改制重组的历程出发,对湖南电信公司的组织架构和人力资源管理体
制进行综合分析,然后运用问卷调查、深度访谈等方法对湖南电信公司员工的心
态进行研究,分析了企业组织变革与员工心态的相互影响,最后应用心理契约的
理论提出了把握员工心态推进组织变革进程的实施方案。
基于中国电信行业改制重组的背景,以及湖南电信公司组织架构与人力资源
管理的现状,本文研究了企业组织变革中员工心态特征,主要包括:
1、对中国电信与湖南电信公司的现状进行了研究,认为中国电信行业的改制
重组是大势所趋,但是组织架构和人力资源管理问题困扰着湖南电信公司的进一
步发展,组织变革的推进将有效地解决这两个问题。
2、采用案例研究、问卷调查和深度访谈等研究方法,将员工划分为八种不同
的群体,分析了企业组织变革与不同员工群体的心态之间的相互影响关系。
3、根据心理契约的思想,提出了把握员工心态推进企业组织变革的实施方案,
并指出了其中应注意解决的问题。

Abstract
The telecommunication profession turns the dual problem that the reform faces
the exterior competition environment and internal management face to face currently
deeply, the research of the past is mainly in the process of inquiry into the
telecommunication business enterprise change the system reorganize, but for the
attitude of the related personnel is the less that the mindset of the internal employee.
For this problem, this thesis is to take Hunan telecommunication company of as an
example, inquirying into the organization progress of change in the employee&39;s
mindset characteristic, hope to dissolve the resistance of organize the change to the
telecommunication business enterprise, acceleration organization change the progress
rises the certain function.
This thesis studied the employee mindset characteristic of the business enterprise
organization change, mainly including :
1. Through the research to the present condition of the Chinese
telecommunication and Hunan telecommunication company, we know that the Chinese
telecommunication profession changes the system the reorganization is an irresistible
general trend, but the problem of organization structure and human resource manage
perplex the Hunan telecommunication company further development, the organize
change will resolve these two problems availably.
2. The research methods includ adoption case study, interview and depth talk etc.
The thesis divide the employee as eight kinds , analyzed the of the business enterprise
organization change and employee&39;s mindset affects the relation mutually.
3. By the thought mental state of the contract, the thesis set up the implement
project of change to hold the employee mindset and pushes forward the business
enterprise to organize. at last, the thesis indicates that the problem should be resolved
during the procees.
