本研究从观察出发,结合跨文化领域的经典理论,利用实证研究的方法取得了以
下成果:
首轮调研提出若干与跨文化团队绩效密切相关的假设,设计问卷并以统计百分比
的方式总结结果,以确保提出的假设与实际情况的相关性,力求研究方向的合理性。
第二轮调研与访谈并行,针对团队成员认为与团队绩效影响最大的几个方面,再
设置更细节的问题,并统计运用“市场满意度缺口”(简称 MSG,即 Market Satisfaction
Gap)分析法找出 D 公司研发团队成员认为与绩效表现关联度最大的因素,即跨文化
环境下的领导力因素。
根据 D 公司研发团队的调研结果,提出改善其绩效的对策并进一步提出跨文化
环境下有效领导力的模型。

Abstract
With the development of globalization, cross-culture teams are everywhere. Unlike
other teams, cross-culture teams will experience cultural conflicts due to the different
cultural backgrounds. In the meantime, cultural differences will also bring versatility of
decisions and outcomes. Hence, to analyze the elements which greatly influence
performance and to suggest on how to improve team performances are the key points of
the thesis.
The thesis is based on observations and classic theories of the cross-cultural
management. With empirical research method, the thesis makes following achievements:
To build hypotheses in the first round of the analysis on the factors, which influence
performance of the cross-culture team. It then designs a questionnaire, collects the
feedbacks and analyzes the results to verify the co-relationship and ensures the correct
direction of the analysis.
In the second round of the analysis, it digs into the factors found in the first round of
the analysis and proposes more detailed questions. Applying the method of Market
Satisfaction Gap (hereinafter referred to as MSG), leadership under cross-culture
background is found out to be the most correlated factor which influences the team’s
performance.
With all the results and factors, some suggestions are made to improve the
performance. And ultimately, the thesis comes up with the model of effective leadership
under cross-culture background.
