基于双因素理论的 A公司 90后新生代员工激励问题及对策研究
摘要
随着“互联网+”和大数据时代的到来,中国中小型企业之间的竞争越发剧
烈,想要在竞争中脱颖而出,就需要重视人才及人才效益的竞争和管理。现如今
90后新生代员工已然在社会中成为了中流砥柱,如何有效激励新生代员工成为
了每家企业必须关注的焦点问题。激励员工的目的,是为了能够激发员工的潜力,
充分发挥其主观能动性和个人潜能,从而推动企业长久发展。A公司是一家主要
从事零售科技SaaS服务的互联网公司,由于互联网行业的竞争愈发激烈,如何
能够留住新型新生代技术人才,在行业中利于不败之地已成为其亟需解决的问
题。
因此,本文在阐述了新生代员工和激励的相关概念、理论基础的前提下,结
合A公司激励现状,采取问卷调查和访谈的方式对A公司90后新生代员工激励
方面的问题进行深层次了解与分析。以赫茨伯格双因素激励理论为指导,分别从
保健因素和激励因素着手发现其在激励方面存在的问题,分析问题产生的原因,
并提出相应的优化措施。本研究注重从薪酬福利体系、人际关系沟通、绩效考核
制度、岗位晋升机制、公司培训体系这几个方面着手对A公司现有的激励问题进
行优化,以达到充分发挥90后新生代员工潜能、实现增强公司工作水平和战略
规划的目标。

Abstract
With the introduction of the generation of "Internet +" and huge data, the
opposition amongst small and medium-sized firms in China has come to be more and
more intense. To stand out from the competition, it is essential to pay interest to the
competition and administration of talents and talents' benefits. Nowadays, the new era
of employees born in the Nineties has become the mainstay in society. How to
correctly encourage the new era of employees has turn out to be the focal point of
each enterprise. The motive of motivating personnel is to stimulate the plausible of
employees, give full play to their subjective initiative and private potential, and
consequently promote the long-term improvement of enterprises. Company A is an
Internet enterprise in the main engaged in retail technology SaaS services. Due to the
increasingly more fierce opposition in the Internet industry, how to preserve the new
era of technical talents and attain an invincible function in the enterprise has come to
be an pressing trouble to be solved.
Therefore, on the premise of expounding the related concepts and theoretical
foundation of the new era of employees and incentives, blended with the current
scenario of Company A's incentives, this paper adopts questionnaires and interviews
to gain an in-depth grasp of the issues of incentives for the new era of personnel born
in the 1990s in Company A. and analyse. Guided by using Herzberg's Two-Factor
Motivation Theory, this paper starts from the hygiene factors and motivational
elements to discover out the issues in motivation, analyzes the causes of the problems,
andproposes correspondingoptimizationmeasures.This lookupfocuseson
optimizing the current incentive troubles of Company A from the elements of
compensation and welfare system, interpersonal communication, overall performance
appraisal system, job promotion mechanism, and agency education system, so as to
provide full play to the potential of the new generation of post-90s employees,
Achieve the goal of bettering the company's work degree and strategic planning.
