摘 要
在当下市场经济环境中,企业之间的竞争逐渐加剧,需要领导与员工加强合作关系
以共助组织可持续发展。组织领导在瞬息万变的全球化经济发展中,应对多变的市场环
境的精力有限,多种信息的采集和知识技能的更新均需要员工发挥作用,同时组织内部
繁重的事务也需要员工来分担。因此,员工的积极能动的工作态度,积极建言献策对帮
助组织管理和发展有重要意义。基于此,谦卑型领导受到学术界的重视,诸多学者对其
进行了研究,并收获了许多研究成果,但相关理论的研究层面存在一定的局限性。
本文通过研究和总结专家学者的研究成果,旨在探讨谦卑型领导、内部人身份认知、
员工建言行为和政治技能之间的影响关系。以自我决定理论、社会交换理论和资源保存
理论为基础,提出研究假设和理论模型。本研究采用发放问卷的方式并收集样本,回收
测量样本,进行有效数据的筛选和分析。本研究以谦卑型领导为自变量,员工建言行为
为因变量,内部人身份认知为中介变量,政治技能为调节变量,探讨谦卑型领导对员工
建言行为的影响机制,以及内部人身份认知和政治技能在这一关系中发挥的作用。
本研究使用数据分析软件对样本数据进行分析,检验量表的信度、效度,对变量进
行方差分析、相关分析、回归分析,并验证研究假设和理论模型。研究结果显示:谦卑
型领导正向影响员工建言行为;谦卑型领导正向影响内部人身份认知;内部人身份认知
正向影响员工建言行为;谦卑型领导通过内部人身份认知对员工建言行为产生影响,为
部分中介作用;政治技能在内部人身份认知和员工建言的作用关系中起正向调节作用。
本文通过梳理谦卑型领导与员工建言行为的内在关系与作用机制,旨在拓展该领域的相
关研究,并为组织工作中领导风格与员工建言行为的影响关系研究提供更深入的理论依
据,同时在管理实践中为企业领导激发内部人身份认知和政治技能方面提供理论指导,
为企业鼓励和引导员工增加建言行为提供理论指导,并给出管理建议。

Abstract
In the current market economy environment, the competition between enterprises is
gradually intensifying, so leaders and employees need to strengthen the cooperative
relationship to jointly help the sustainable development of the organization. In the rapidly
changing global economic development, organizational leaders have limited energy to cope
with the changing market environment. The collection of various information and the
updating of knowledge and skills require employees to play a role. At the same time, the
heavy internal affairs of the organization also need employees to share. Therefore, employees;
active working attitude and positive suggestions are of great significance to help the
organization management and development. Based on this, the humble leadership has
attracted the attention of the academic community. Many scholars have studied it and gained
many research results, but there are some limitations in the research level of related theories.
By studying and summarizing the research results of experts and scholars, this paper
aims to explore the relationship between humble leadership, insider identity cognition,
employee voice behavior and political skills. Based on the theories of self determination,
social exchange and resource conservation, the research hypothesis and theoretical model are
proposed. In this study, questionnaires were distributed and samples were collected to collect
measurement samples for screening and analysis of effective data. This study takes humble
leadership as the independent variable, employee voice behavior as the dependent variable,
insider identity cognition as the intermediary variable, and political skills as the moderator
variable to explore the influence mechanism of humble leadership on employee voice
behavior, and the role of insider identity cognition and political skills in this relationship.
This study uses data analysis software to analyze the sample data, test the reliability and
validity of the scale, perform variance analysis, correlation analysis and regression analysis on
variables, and verify the research hypothesis and theoretical model. The results show that: the
humble leadership positively affects employees; voice behavior; Humble leadership has a
positive impact on insider identity cognition; Insider identity cognition positively affects
employee voice behavior; Humble leaders have an influence on employees; voice behavior
through insider identity cognition, which is part of the intermediary role; Political skills play a
positive moderating role in the relationship between insider identity cognition and employee
advice. This paper aims to expand relevant research in this field by combing the internal
relationship and mechanism between humble leaders and employee voice behavior, and
provide a deeper theoretical basis for the research on the relationship between leadership style
and employee voice behavior in organizational work. At the same time, it provides theoretical
guidance for enterprise leaders to stimulate insider identity cognition and political skills in
management practice, Provide theoretical guidance for enterprises to encourage and guide
employees to increase their voice behavior, and give management suggestions.
