当前,市场经济不断快速发展,企业和组织想要在全球化竞争日益激励的市场经 济环境下持久立于不败之地,就必须建立一个高效的人才团队。对于油田类工程企业 而言,一线员工作为企业价值创造的直接来源人,其工作表现对于企业来说至关重要。 因此,企业的激励机制是否满足能调动一线员工的积极性,促进其努力工作,就直接 影响着企业绩效。一个良好的激励机制,一般都将企业的发展前景与员工个人发展紧 密结合。只有在这种情况下,企业才具有凝聚力,而这种凝聚力在很大程度上决定了 企业在发展道路上可以走多远。 本文以SL油田工程有限公司一线员工为研究对象,以现代企业的激励机制为研 究内容,分析了致使企业效率低下、工程进度缓慢、员工斗志消沉的诱因,结合国内 外有关激励的研究理论和企业实际情况,建立起与之相匹配的对策,解决企业在一线 员工管理上的激励问题,形成有效的激励机制,为企业长远发展提供可靠手段。首先, 确定了所要研究的问题,详细查阅梳理了国内外学者对于员工激励的相关研究理论, 清楚员工在不同的阶段需求是不同的,应该结合员工特点建立起差异化激励机制;其 次,通过问卷调查法对SL油田工程有限公司一线员工激励现状进行调研,发现一线 员工中绝大部分人对于公司目前的激励措施并不满意,通过分析得出SL油田工程有 限公司一线员工激励存在的问题有薪酬体系不合理、绩效考核方式不当、奖励手段重 形式无效果及员工发展未受重视。存在这些问题的原因为企业管理机制不完善、缺乏 科学的激励管理理念以及缺乏深入人心的文化氛围。针对SL油田工程有限公司对于 一线员工激励存在的问题提出以下对策:管理流程化,完善管理机制;多元化搭配, 优化激励理念;以人为本,营造文化氛围。并提出SL油田工程有限公司一线员工激 励对策的保障措施,一是不断加强人力资源管理建设,二是强化激励机制的适用性, 三是进一步加强企业文化宣贯。 关键词:企业管理;油田类企业;一线员工;员工激励 II Abstract Atpresent,withtherapiddevelopmentofthemarketeconomy,enterprisesand organizationsmustestablishanefficienttalentteamiftheywanttoremaininvincibleinthe marketeconomyenvironmentwhichisincreasinglystimulatedbyglobalcompetition.For oilfieldengineeringenterprises,front-lineemployees,asthedirectsourceofenterprise valuecreation,theirperformanceiscrucialtotheenterprise.Therefore,whetherthe enterprise'sincentivemechanismcanarousetheenthusiasmoffront-lineemployeesand promotetheirhardworkdirectlyaffectstheenterpriseperformance.Agoodincentive mechanismgenerallycombinesthedevelopmentprospectoftheenterprisewiththe personaldevelopmentofemployees.Onlyinthiscase,theenterprisehascohesion,andthis kindofcohesiontoalargeextentdetermineshowfartheenterprisecangoonthe developmentpath. EmployeesbasedonSLoilfieldengineeringco.,LTDastheresearchobject,with modernenterpriseincentivemechanismastheresearchcontent,lowefficiencyin enterprisesareanalyzed,progressisslow,employeemoraledepressedcause,combined withdomesticandforeignrelevantresearchofincentivetheoryandtheenterpriseactual situation,establishthematchingcountermeasures,solvetheenterpriseemployeesin managementincentiveproblem,aneffectiveincentivemechanism,provideareliable meansfortheenterpriselong-termdevelopment.Firstly,theresearchproblemwas determined,andtherelevantresearchtheoriesonemployeemotivationofdomesticand foreignscholarswerereviewedindetail.Itwasclearthattheneedsofemployeesin differentstagesweredifferent,anddifferentiatedincentivemechanismshouldbe establishedbasedonthecharacteristicsofemployees.Second,throughquestionnaire investigationonSLoilfieldengineeringco.,LTD.,alineofresearch,thepresentsituation andproblemsofemployeeincentiveemployeesfoundinthevastmajorityofpeopleare notsatisfiedwiththecurrentincentivesforcompany,throughanalysisoftheSLoilfield engineeringco.,LTD.,alineofemployeesincentiveproblemshavetheimproper unreasonablecompensationsystem,performanceappraisal,rewardmeansheavyformhas noeffectandstaffdevelopmentisnotvalued.Thereasonsfortheseproblemsarethe III imperfectmanagementmechanism,thelackofscientificincentivemanagementconcept andthelackofculturalatmosphere.ThefollowingcountermeasuresareproposedforSL oilfieldengineeringco.,ltd.tosolvetheproblemsoffront-lineemployeemotivation: streamlinemanagementandimprovemanagementmechanism;Diversifiedcollocation, optimizetheincentiveconcept;People-oriented,createaculturalatmosphere.Andput forwardtheguaranteemeasuresfortheincentivecountermeasuresforthefront-line employeesofSLoilfieldengineeringco.,LTD.,Thefirstistostrengthentheconstruction ofhumanresourcemanagement,thesecondistostrengthentheapplicabilityofincentive mechanism,andthethirdistofurtherstrengthenthepublicityandimplementationof corporateculture.
