I 摘 要 在知识经济时代,面对全球化、信息化的环境和竞争浪潮,企业的竞争优 势、战略发展与执行成为了企业越来越关注的核心问题。作为企业整合资源的 重要手段,加强企业战略执行力不仅能够提升企业发展能力、实现企业长期战 略目的,而且也是企业在面对复杂世界竞争形势的重要支撑,只有具备了优良 的企业战略执行力,才能帮助企业更好的应各种情况下的经营发展困难和瓶颈, 发挥企业自身的优势竞争力。 本文通过案例研究,从KG企业的战略执行力现状和存在的问题切入,明确 其目前主要问题,找到企业战略执行力的薄弱环节,在各部门战略执行力参差 不齐的情况下,为KG企业探寻一条提升企业战略执行力的可行路径。对比KG 企业内部各部门发现,企业战略执行力较强的部门其内部的组织学习也较多、 员工的知识分享也较为频繁,通过对这一特点的提取及分析,研究预设了组织 学习通过知识分享影响战略执行力的中介作用模型。在此基础上,为了证明该 模型在这一类企业中的普遍适用性,进一步揭示知识分享在组织学习对企业战 略执行力影响过程中的作用,更深入的探讨组织学习、知识分享和企业战略执 行力之间的关系:一是借助文献综述,系统性归纳总结了当前国内外研究现状, 界定和辨析了组织学习、知识分享、企业战略执行力的相关概念和内涵,整体 性地厘清三者概念间的逻辑关系;二是对KG企业及其同行业的15家中小型企 业员工进行问卷调查,运用结构方程模型对233份有效问卷收集的数据进行了 统计分析。 本研究以知识分享为中介变量,将知识分享分为两个维度:知识分享意愿 和知识分享能力,深入研究组织学习对企业因变量战略执行力的影响。实证研 究表明:一是组织学习对企业战略执行力的三个维度均有正向的积极影响,知 识分享能力在组织学习对企业文化和企业战略的影响中起到了重要的中介作 用;二是组织学习可以通过知识分享对企业战略执行力发挥了显著的促进作用, 但知识分享意愿的中介作用不显著。本研究将定量分析和案例研究相结合,将 实证分析提炼出的企业战略提升力模型与KG企业的未来战略发展进行了有效 融合,提出了KG企业战略执行力的提升策略,一是通过组织学习和知识分享促 摘要 II 进战略执行力提升;二是营造企业文化,重视组织学习;三是完善知识分享能 力提升体系;四是明确目标,制定与之匹配的激励政策。研究创新点在于首次 在 该快消品行业提出了“组织学习-知识分享-企业战略执行力”的研究分析框架, 一定程度上弥补了当前中小企业战略执行力相关研究的缺失;其次,本研究对 知识分享作为组织学习影响企业战略执行力作用的中介效果进行了检验,并结 合相应的定性分析结果进行了提升策略研究,相关结果和结论通过案例及文献 梳理得到组织学习影响企业战略执行力的中介变量是知识分享,并构建了完整 的模型。本研究问卷调查和案例分析的结果对特定行业的企业如何提升企业战 略执行力的管理实践有重要意义和借鉴作用。 关键词:组织学习;知识分享;企业战略执行力 ABSTRACT III ABSTRACT In the era of knowledge economy, in the face of globalization, information and competition formulated environment, enterprises have paid increasing attention to the core issues, such as, competitive advantage, strategic development and implementation. The innovation and development of information technology has broken down that enterprises gain competitive advantages relying on the traditional external environment, which forces enterprises to constantly strengthen their internal advantages to win opportunities and development. Simultaneously, as an important means for enterprises to integrate resources, strengthening the strategic implementation capacity of the enterprise can enhance the development ability of the enterprise and realize the long-term strategic purpose of the enterprise. And it is also an important support for enterprises in the face of complex world competition situation. The excellent strategic implementation capacity can help enterprises to better deal with difficulties and bottlenecks under various circumstances, and can help enterprises give full play to the advantages of the enterprise's own competitiveness. Against this background, it is vital to research on the theory and mechanism of enhancing strategic implementation capacity of enterprise. Through case studies, cutting from the current situation and existing problems of KG enterprises' strategic implementation capacity, this paper identifies its main current issues and finds out the weak link of strategic implementation capacity of enterprise. In the context of the uneven strategic implementation capacity across sectors, this paper explores a feasible path to enhance the strategic implementation capacity for KG enterprise. Comparing KG internal departments, it is found that the departments with strong strategic implementation capacity organize more learning activities and more knowledge sharing among staffs. Through the extraction and analysis of this characteristic, this paper presupposes model of mediating effects on strategic implementation capacity through knowledge sharing. On this basis, in order to prove the general applicability of the model in this kind of enterprise, this paper further reveals the role of knowledge sharing in the process of organizational learning affecting the strategic implementation capacity of enterprises and deeply explores the relationship of organizational learning, knowledge sharing and corporate strategic ABSTRACT IV implementation capacity. This paper, first, through literature review, systematically summarizes current research status at home and abroad, defines and discriminates the related concepts and connotations of organizational learning, knowledge sharing and strategic implementation capacity of enterprises, and clarifies the logical relationship of the three concepts; Second, a questionnaire survey of employees of 15 small and medium-sized enterprises and KG enterprise is carried out. Structural equation model is adopted to conduct statistical analysis of data collected from 233 valid questionnaires. Taking knowledge sharing as an intermediary variable, this paper divides knowledge sharing into two dimensions:that is, knowledge-sharing willingness and knowledge-sharing capacity, for deeply studying the influence of organizational learning on the enterprise strategic implementation capacity of dependent variables. Empirical research shows that:First, organizational learning has a positive impact on the three dimensions of enterprise strategic implementation. Knowledge sharing ability plays an important intermediary role in the influence of organizational learning on corporate culture. In the impact of organizational learning on corporate culture and corporate strategy, Knowledge-sharing capacity plays an important intermediary role. Second, through knowledge sharing, organizational learning can play the remarkable promotion function in enterprise strategic implementation but the mediating role of knowledge sharing willingness is not significant. Combining quantitative analysis with case studies, integrating the model of enterprise's strategic implementation capacity that is extracted by empirical analysis with KG enterprise's future strategic development effectively, this study puts forward the promotion strategy of KG enterprise strategic implementation capacity. First, it is to promote strategic implementation capacity through organizational learning and knowledge sharing ; Second, it is to build enterprise culture, and attach importance to organizational learning;Third, it is to improve the enhancement system of knowledge sharing ability ; Fourth, it is make clear the goal, and formulate matching incentive policy. The innovation of the research lies in that through case study and literature review, the obtained mediating variable of organizational learning affecting strategic implementation capacity of enterprises is knowledge sharing and a complete model is constructed as well.Results of questionnaires and case studies in this paper has great significance and reference to the management practice of improving the strategic ABSTRACT V implementation capacity of enterprises in specific industries.
