在国有商业银行的发展与竞争中,人才起到了关键性的作用,人才是商业银 行竞争的动力和源泉。但是对于商业银行来说,每年年底都要经历一段最为动荡 的时期,即人才流动的高峰期。上至管理层,下至普通员工,员工流失问题极大 地影响了国有商业银行的生产力,也让银行的士气也陷入低迷,而这些问题的根 源大多是出在了薪酬问题上。因此,薪酬体系的优化是国有商业银行的人才战略 管理的重要组成部分,当前的国有商业银行急需一套有效的员工薪酬体系,统筹 规划,整合资源,从而充分调动国有商业银行员工的工作积极性和主动性,进而 能够积极应对竞争日益激烈的银行业发展环境。 此次研究以JS银行Z分行本部为分析对象,采取了文献研究法、问卷调查 法、案例分析法和访谈研究法等手段深入地探讨了JS银行Z分行本部薪酬体系。 分析了JS银行Z分行本部的薪酬体系发展现状,指出JS银行Z分行本部薪酬 体系存在的一些问题,并探讨JS银行Z分行本部薪酬体系问题产生的原因,针 对性地提出JS银行Z分行本部薪酬体系优化设计方案。首先,此次研究梳理了 国内外关于国有商业银行员工薪酬体系相关的文献资料,明确了薪酬管理及薪酬 体系设计的相关概念和理论,如薪酬、薪酬体系、激励理论等,从而为本研究指 明了研究思路。其次,本研究以JS银行Z分行本部员工薪酬体系优化研究为基 础,深入分析了JS银行Z分行本部的公司概况、人力资源状况。再次,以JS银 行Z分行本部薪酬调查为数据分析基础,找出JS银行Z分行本部薪酬体系存在 的问题,包括薪酬缺乏外部的竞争性、薪酬结构不合理、缺少员工绩效评价体系 等,并针对性的分析JS银行Z分行本部薪酬体系问题产生原因。最后,明确JS 银行Z分行本部薪酬体系优化设计方向,并提出相应的薪酬优化实施方案及保 障措施,进一步优化JS银行Z分行本部薪酬体系,降低JS银行Z分行本部的 人员流失率,并为其他商业银行的薪酬管理提供一些参考建议。 关键词:薪酬管理,薪酬体系,优化设计,国有商业银行 江苏大学工商管理硕士(MBA)学位论文 III ABSTRACT In state-owned commercial banks,Talents play a key role in banks development and competition. And talents are the driving force and source of commercial bank competition. But for commercial banks, they will always experience the most turbulent period at the end of each year––the peak period of talent flow. From the top management to the ordinary employees, the problem of employee turnover has greatly affected the productivity of state-owned commercial banks, and the morale of banks has also fallen into a downturn. The root causes of these problems are mostly on the issue of compensation. Therefore, the optimization of the compensation system is an important part of the strategic management of state-owned commercial banks. The current state-owned commercial banks urgently need an effective staff compensation system, make overall plans and integrate resources, so as to fully mobilize the enthusiasm and initiative of the employees of state-owned commercial banks,in order to actively respond to the increasingly competitive banking environment. This study takes the JS Bank Z Branch Headquarters as the analysis object, and adopts literature research method, questionnaire survey method, case analysis method and interview research method to deeply discuss the compensation system of JS Bank Z Branch. This paper analyzes the development status of the salary system of JS Bank Z Branch Headquarters, points out some problems in the compensation system of JS Bank Z Branch, and discusses the reasons for the compensation system of JS Bank Z Branch, and proposes the System optimization design of the compensation system of JS Bank Z Branch. First of all, this study sorts out the literature and literature related to the employee compensation system of state-owned commercial banks at home and abroad, and clarifies the related concepts and theories of salary management and compensation system design, such as salary, salary system, incentive theory, etc., so 江苏大学工商管理硕士(MBA)学位论文 IV as to specify a research ideas for this study. Secondly, based on the research on the compensation system of the staff of JS Bank Z Branch, this study deeply analyzes the company profile and human resources status of JS Bank Z Branch. Thirdly, based on the data analysis basis of JS Bank Z Branch's salary survey, we found out the problems in the compensation system of JS Bank Z Branch, including the lack of external competitiveness, unreasonable salary structure, and lack of employee performance evaluation system. analysis of the JS Bank Z branch headquarters compensation system problems. Finally, the optimization design direction of the compensation system of JS Bank Z Branch is clarified, and the corresponding salary optimization implementation plan and safeguard measures are proposed to further optimize the compensation system of JS Bank Z Branch and reduce the staff turnover rate of JS Bank Z Branch Headquarters,and provide some suggestions for the compensation management of other commercial banks.
