随着社会的进步,市场机制的逐步健全,以及国家近年来倡导的“大众创业、 万众创新”,中小型企业作为“大众创业、 万众创新”重要的载体,正逐步成为 发展社会战略的主力军。在新形式、新机遇的条件下占据国民经济和社会发展不 可或缺的重要地位,是大型企业不可缺少的伙伴和助手。同时由于中小企业的快 速增长,普遍存在人、财、物资源有限,管理体系欠缺的问题。有些大学生刚出 社会就跨入创业的大军中,管理技能的缺失更为严重,如何用一套简单易学的管 理方法来助力中小企业的健康发展?如何将中小企业有限的资源发挥出最大的效 能?是管理者们迫切需要解决的问题。 本文以创新性人力资源管理方法——积分制管理为研究对象,基于前人积分制 管理现有研究成果和企业文化理论,以中小企业DKW公司为例,探索积分制管理 在中小企业应用现状和存在问题,并提出相应的完善管理对策,旨在提炼中小企 业应用积分制管理的一般规律和实践策略。 本研究共分为六大模块:第一章主要阐述论文的选题来源、研究价值、内容 方法以及本研究的创新点。第二章为文献综述和理论基础,主要梳理和述评了员 工激励、中小企业员工激励、积分制管理理论以及介绍了与积分制管理紧密关联 的企业文化理论。第三章中小企业实施积分制管理的现状,对中小企业实施积分 制管理现状做了调查和分析说明,虽然总体来说员工对积分制管理满意度尚可, 但有领导形式化、执行力不足等方面待提升。第四章主要介绍DKW公司的积分制 管理实施现状、问题及对策,对DKW公司的基本情况、积分制管理实施现状、实 施效果做了阐述和总结,并针对最高领导参与不足、中层管理认知不足、执行力 不足等问题,提出了企业文化建设、培训强化、全员参与、提高管理干部认知等 方面的提升建议对策。第五章中小企业实施积分制管理的应用策略,主要结合前 人研究,调查分析及DKW公司实施积分制管理的经验,构建了具有一定普适性的 中小企业实施积分制管理的总体框架,并提出中小企业实施积分制管理应建立与 积分制关联的薪酬体系、建立与积分制关联的人才体系、建立与积分制关联的企 业绩效相关的具体提升策略。第六章对论文的研究内容做出了总结与展望。 湖 北 工 业 大 学 硕 士 学 位 论 文 II 本文创新点主要体现在两个方面:第一,从企业文化视角探索积分制管理在 中小企业的应用;第二,将研究视角聚焦到中小企业。本文研究结果,不仅丰富 了积分制管理研究内容和视角,而且还将为众多中小企业应用积分制管理提供了 具体的思路和策略。 关键词:积分制,激励管理,绩效管理,绩效考核 湖 北 工 业 大 学 硕 士 学 位 论 文 III Abstract With the progress of society, the gradual improvement of market mechanism, and the "mass entrepreneurship and innovation" advocated by the state in recent years, small and medium-sized enterprises, which are important symbol of "mass starting-business and creation", are gradually becoming the main force in the development of social strategy. Under the condition of new forms and opportunities, it plays an indispensable role in national economic and social development and is an indispensable partner and assistant for large enterprises. At the same time, due to the rapid growth of small and medium-sized enterprises, there are generally limited human, financial and material resources, lack of management system. Some college students have just stepped into the army of entrepreneurship, the lack of management skills is more serious. How to use a set of simple and easy to learn management methods to help the healthy growth of SMEs? How to give full play to the limited resources of SMEs? It is an urgent problem for managers to solve. In this paper, the innovative human resource management method - integral system management as the research object, based on the existing research results and corporate culture theory of previous integral system management, taking small and medium-sized enterprise DKW company as an example, to explore the application status and problems of integral system management in small and medium-sized enterprises, and put forward the corresponding improvement management countermeasures, aiming at refining the general law of integral system management in small and medium-sized enterprises And practice strategies. This thesis includes the following parts:firstly it makes an simple introduction about the topic and the reasons why to choose this topic, the values of it, the methodologies. Secondly, this thesis reviews the extant references at home and abroad, and introduce the relative theories which are the basic supports for this thesis. It mainly reviews the connotation and application effectiveness of employee motivation, employee motivation in small and medium-sized enterprises, and introduces the theoretical basis of this paper - corporate culture theory. The third chapter is the current situation of the implementation of the integral system management in small and medium-sized enterprises.
