T公司是一家自主研发和生产称重传感器、高精度电阻应变计、应变式测力称重传 感器以及智能健康软硬件产品的多元化高新技术企业,但从2015年起,公司的离职率 具有逐年上升的趋势,员工加班时间长、怨声载道,薪资水平无法满足预期,订单量暴 涨,工作量大,导致员工消极应对生产任务等问题让企业渐入困境。 为了找到问题出现的根源、寻求问题解决的方法,本文根据T公司当下存在的人力 资源问题开展一系列的调研。首先采取结构化访谈的形式,通过把T公司员工分为已离 职和现在职两大类别,围绕个人情况、工作环境、群体关系、激励机制、职业发展、离 职原因六个维度进行面对面访谈,对访谈内容归纳总结后,得出T公司人力资源目前存 在的问题有:(1)企业内部管理有待完善;(2)薪酬待遇缺乏竞争力;(3)绩效考 核机制不清晰;(4)职业生涯规划发展平台缺失;(5)离职率高招聘难等问题。根据 访谈结果,结合T公司具体情况设计调查问卷,该问卷设置了四个维度分别是:工作背 景、工作群体、工作回报和企业管理,对员工满意度进行调查和分析,研究者据此针对 T公司现在职员工提出了相应的提升对策:一是构建合理薪酬体系,尊重员工劳动价值; 二是建立健全上下级沟通机制,营造和谐工作氛围;三是树立企业核心价值观,以赢取 员工认同感;四是科学改进绩效管理,激励员工创造价值;五是搭建职业规划平台,促 进员工发展和成长。 本文着力于针对T公司员工工作满意度的现状分析,研究相应的对策措施,使得T 公司人力资源管理活动能够与企业所指定的长远战略方针相匹配,从而实现企业的长足 发展。同时,对高科技行业的员工满意度提供一定的参考价值。 关键词:人力资源管理;工作满意度;传感器;激励机制 II Abstract T company is a diversified high-tech enterprise that independently develops and produces load cell, high-precision resistance strain gauge, strain type load cell and intelligent health software and hardware products. However, since 2015, the turnover rate of the company has been on the rise year by year, with long overtime and complaints, the salary level can not meet expectations, the order volume has skyrocketed, and the workload is heavy , leading to employees' passive response to production tasks and other issues, which makes the enterprise gradually into a dilemma. For finding the root cause of the problem and finding the solution to the problem, this paper carries out a series of research according to the human resource problems existing in T company.First of all, it adopts the form of structured interview, through dividing the employees of T company into two categories: retired and present, face-to-face interview around six dimensions: personal situation, working environment, group relationship, incentive mechanism, career development and reasons for leaving. After summarizing the contents of the interview, it is concluded that the current problems of human resources in T company are: (1)Internal management needs to be improved;(2)lack of competitiveness in remuneration; (3)unclear performance appraisal mechanism;(4)lack of career planning and development platform;(5)high separation rate and difficult to recruit.humanistic care to be promoted, imperfect performance appraisal mechanism, insufficient career guidance, inadequate corporate culture propaganda and so on. According to the results of the interview, the questionnaire was designed according to the specific situation of T company, the questionnaire set up four dimensions are: work background, work group, salary returns and enterprise management, to investigate and analyze the employee satisfaction, the author puts forward the corresponding improvement measures for the staff of T company according to this: firstly,to build a reasonable salary system and respect the employee's labor values; secondly, to optimize the communication between the upper and lower levels staffs, for creating a harmonious working atmosphere; thirdly, to establish the core values of the enterprise to win the employee's identity; fourthly, to improve the scientific performance management and encourage the employee to create values; and fifthly, to build a career planning platform for the promotion of the development and growth of the employee. This paper focuses on the analysis of the current situation of T company employees' job satisfaction, and studies the corresponding countermeasures, so that the human resource III management activities of T company can match with the long-term strategic policies designated by the enterprise, so as to achieve the considerable development of the enterprise. At the same time, it provides a certain reference value for the satisfaction of employees in the high-tech industry.
