可协助旅行社对职业 经理人的知识、技能以及个性等方面进行精准识别,这对于旅行社取得良好的绩效和增 强竞争力具有重要的意义。 本文基于国内外已有研究成果,结合胜任
力测评技术的发展及应用实践,研究了针 对旅行社职业经理人胜任力测评基本理论。本文运用文献分析法、行为事件访谈和专家 小组法,参考已有通用职业经理人胜任力模型,
结合岗位实际最终确定了包含五个纬度 和30项特征的旅行社职业经理人胜任力测评指标。并以此为基础编制问卷发放给专家 展开调查,用层次分析法对问卷数据进行整理,进而
获得不同测评指标的权重值。通过 不同测评方法的组合选择,得到了测评方法体系。在测评结果的处理和应用上,根据旅 行社职业经理人胜任力因素多而复杂的特征,选取模糊
综合评价法进行最终的结果计 算。最后介绍了胜任力测评在企业招聘、培训、职业生涯规划和绩效考核中的应用,并 以H旅行社的职业经理人王某为例说明具体的测评过程。 本
文完成了对旅行社职业经理人胜任力测评研究,通过不断深化胜任力测评在旅游 行业中的应用,既实现了旅行社人力资源管理理论的丰富,也补充了现有理论研究。与 实践相结
合,所得成果能够为组织和公司在职业经理人的人力资源管理方面提供科学依 据,不但有效的提升了职业经理人在工作当中的积极性,而且还使其综合实力得以快速 提高,促进
了旅游业的可持续发展。未来关于胜任力测评的相关技术和管理也会更加科 学和成熟。胜任力理论在旅行社职业经理人测评应用研究中将发挥更大的作用,在旅行 社经理人职业
能力的研究中将产生更加深远的影响。 关键词:胜任力测评;胜任力模型;旅行社职业经理人 II Abstract With the rapid development of tourism and the rapid
development of travel agency industry, there is an urgent need to absorb the competent professional managers in a large number to create and develop the
market. Competency assessment can help travel agencies to accurately identify the knowledge, skills and personality of professional managers, which is of
great significance for travel agencies to achieve good performance and enhance competitiveness. Based on the existing research results at home and abroad,
combined with the development and application of competency assessment technology, this paper studies the basic theory of competency assessment for
professional managers of travel agencies. By using the methods of literature analysis, behavior event interview and expert group estimate, this paper makes
reference to the general model of competency of professional managers. Finally, the evaluation index of professional manager competency of travel agency with
five latitudes and 30 characteristics is determined according to the actual situation of the travel agency. On the basis of this, the questionnaire was
compiled and sent to experts for investigation, and the data were sorted out by analytic hierarchy process (AHP), and then the weight values of different
evaluation indexes were obtained. Through the combination selection of different evaluation methods, the evaluation method system is obtained. In the
processing and application of the evaluation results,according to the characteristics of many and complex factors of competence of professional managers in
travel agencies, the fuzzy comprehensive evaluation method is selected to calculate the final results.And take Mr. Wang, a professional manager of H travel
agency, as an example to illustrate the specific evaluation process This paper has completed the study on the competency assessment of professional managers
of travel agencies. By deepening the application of competency assessment in the tourism industry, it has not only realized the enrichment of human resource
management theory of travel agencies, but also supplemented the existing theoretical research. Combined with practice, the results can provide scientific
basis for the organization and the company in the aspect of human resource management of professional managers, which not only III effectively improves the
enthusiasm of professional managers in their work, but also rapidly improves their comprehensive strength and promotes the sustainable development of
tourism. In the future, related technologies and management of competency assessment will be more scientific and mature. The competency theory will play a
greater role in the application research of the assessment of professional managers of travel agencies, and will have a more far-reaching impact on the study
