随着社会经济的不断增长,高等教育也越来越受到人们的重视。在这种大 环境下,许多高校都扩大了招生规模,使得更多的学生能够受到高等教育。随 之而来的就是,高校的教师队伍也在相应的壮大。在学校中,高校教师要承担 起教学和科研的工作任务;在家庭中,他们又要承担起相应的家庭责任。在工 作与家庭两方面的同时作用下,越来越多的高校教师产生了职业倦怠的情况。 如何减少高校教师的工作压力,平衡其工作与家庭的关系,使得高校教师既可 以圆满地完成应有的工作任务,又可以履行好相应的家庭责任,从而降低其职 业倦怠水平,十分具有研究意义。 本研究以 462 名高校教师为研究对象,通过实证分析揭示了工作压力对职 业倦怠的作用机制,具体结论如下,(1)高校教师工作压力对工作-家庭冲突有 显著正向影响。其中,社会压力、学校压力和个人压力分别显著正向影响工作 干扰家庭和家庭干扰工作。(2)高校教师工作-家庭冲突对职业倦怠有显著正向 影响。其中,工作干扰家庭和家庭干扰工作分别显著正向影响情绪耗竭、去人 性化和个人成就感降低。(3)工作-家庭冲突在工作压力显著正向影响职业倦怠 的过程中起部分中介作用。 根据对研究结论的分析,从社会、学校和教师个人三个层面提出了缓解高 校教师职业倦怠的建议,使其能够减轻工作压力,处理好工作与家庭之间的关II 系,从而更好地实现自身的价值,同时有助于学校和社会完善对高校教师队伍 的建设。 关键词,工作压力;工作-家庭冲突;职业倦怠;高校教师III ARESEARCH ON THE MECHANISM OF COLLEGE TEACHERS' WORK STRESS AND JOB BURNOUT ——BASED ON THE MEDIATION OF WORK-FAMILY CONFLICT ABSTRACT With the continuous growth of the social economy, higher education has also received more and more attention. In this environment, many colleges and universities have expanded the enrollment scale, enabling more students to receive higher education. What followed was that the number of teachers in colleges and universities also grew accordingly. In the school, college teachers must undertake the tasks of teaching and scientific research. In the family, they also must assume the corresponding family responsibilities. At the same time of work and family, more and more college teachers have experienced job burnout. How to reduce the work stress of college teachers and balance the relationship between their work and family, so that college teachers can fulfill their due tasks satisfactorily and fulfill their corresponding family responsibilities, thus reducing their level of burnout, which is of great research significance.IV This study used 462 married college teachers as the research object, and used the empirical analysis to reveal the mechanism between work stress and job burnout. The specific conclusions are as follow: (1) The work pressure of college teachers has a significant positive impact on work-family conflict. Among them, social pressure, school pressure and personal pressure significantly positively affect work-family conflict and family-work conflict. (2) College teachers' work-family conflict has a significant positive impact on job burnout. Among them, work-family conflict and family-work conflict have a significant positive impact on emotional exhaustion, dehumanization and personal accomplishment. (3) The Work-family conflict play a partial intermediary role in the relationship between work pressure and positively affecting burnout. Based on the analysis of the research conclusions, the recommendations of easing college teachers' job burnout are proposed from three levels: society, school and individual teachers, so that they can reduce the pressure on work and deal with the relationship between work and family. Realizing its own value, it also helps schools and society to strengthen the construction of college teachers.
