非物质激励是激励员工的一种不可或缺的方式,本论文以某企业为研究对象, 探讨其非物质激励问题,文章通过现状分析、存在问题、原因剖析、对策研究及 保障机制。 首先,通过个别访谈从职业发展、职业安全感、职业成就感等几个维度分析 了企业的非物质激励情况。接着,梳理了企业工作人员非物质激励存在的问题, 并剖析了原因。随后,针对问题提出相应对策:针对激励操作形式比较单一、非 物质激励的组织环境激励氛围不浓等组织关怀激励氛围不浓问题,提出加强企业 目标与工作人员职业诉求有机结合、规范组织环境激励的制度体系设计,营造良 好组织关怀激励环境;针对参与激励措施不足和职业权限授予措施不足等信任授 权激励措施不足问题,提出大胆尝试信任授权激励措施,吸纳工作人员参与决策 和管理,制定授权制度体系规范相关工作职责授权;针对企业对工作人员职业能 力激励的关注度不高和职业发展路线规划存在脱节等职业发展激励机制不健全问 题,提出加强企业工作人员岗位职责与权限相统一、系统培养工作人员相关职业 能力,建立健全职业发展激励机制;针对疏忽了工作人员精神情感激励和沟通激 励措施落实不足等情感支持激励方式疏忽问题,提出密切关注情感支持激励方式, 完善精神情感激励与释压方式、构建与领导同事充分沟通的平台及机制;针对激 励操作一刀切和典型作用力量激励不足等个性需求激励考虑不全问题,提出根据 企业工作人员个人需求实施不同非物质激励、加强典型激励常态化,系统全面思 考个性需求激励。最后,为保障措施落实,提出要修订年度调薪细则与绩效评定 紧密挂钩、强化职业规划管理完善晋升与淘汰制度、重视精神激励与物质激励双 管齐下等 XX 企业员工非物质激励实施的保障机制。 关键词:企业管理;非物质激励;工商管理II Abstract Non-material incentive is an indispensable way to motivate employees.
