摘 要
严峻的经济形势,使全球性竞争日益加剧,中国企业不管是从研发、管理,
还是从品牌、服务上来说,竞争力都有所欠缺,企业管理者如何在激烈的市场竞
争中,根据本企业的实际情况制定切实可行的绩效方案,以维持本企业员工的工
作热情,并激发潜在的工作能力,已成为目前大多数企业所关注的主要问题
文章根据LC工程有限公司现有的公司组织结构和人力资源管理现状的基本
现状,设计出LC工程有限公司在绩效管理方面的调查问卷,对LC工程有限公司
绩效优化进行研究。通过设计问卷调查式的封闭式问题,首先,从整体上,对
LC工程有限公司各个层级员工的绩效满意度进行全面调查。其次,结合LC工程
有限公司作为建筑工程类企业的经营性质和运作模式,此次的绩效研究,主要以
项目部员工为研究对象,对占公司员工绝大比重的项目部员工进行重点的绩效满
意度调查,以充分了解公司一线员工对公司现有绩效管理体系的满意度情况。问
卷调查后,对LC工程有限公司绩效管理现状有了基本了解,分别组织小组座谈
和面对面访谈,对项目部一线员工进行现有绩效管理方案满意度谈话,深入了解
一线员工对现有绩效管理方案的不满意之处,并尽可能挖掘这其中存在的一些深
层次问题。在整个调查过程中发现,LC工程有限公司能有现如今的发展规模,
与公司成立之初制定的相关制度密不可分,但长期以来,随着公司规模不断壮大、
业务种类不断完善,小规模、单一式的绩效管理方案,已不能满足公司目前大规
模、多元化的管理需要。在对LC工程有限公司项目部的绩效管理现状进行分析
研究中,发现公司项目部绩效管理中存在项目部绩效考核体系不合理、项目经理
绩效考核体系不完善、项目质量管理不全面和项目薪酬不健全等诸多问题
针对以上问题本文以公司绩效理论和实际的管理经验为基础,采用小组座
谈、面对面访谈、问卷调查等多种方式,搜集LC工程有限公司关于绩效方面最
原始的一手资料,通过对访谈者口头和书面资料的整理、问卷的汇总处理等,分
析了LC工程有限公司现行绩效方案实施中,员工对绩效方案存在的不满意之处,
针对具体问题,从项目部绩效、项目经理绩效、项目质量管理和项目薪酬管理等
方面提出绩效优化方案,并从员工发展、管理沟通、公司基础、优化方案推行等
方面指出了绩效优化方案实施的保障措施

Abstract
The severe economic situation, make the global competition more intensify, Chinese
enterprise whether it is from the development, management, or form the brand,
service, the competitive power is lacking. In the fierce market competition, The
enterprise managers how to make the practical and feasible performance, according to
the actual situation of the enterprise, in order to maintain the work enthusiasm of the
enterprise employees, and even to inspire the potential ability to work, has become a
major problem in most of the enterprises.
According to the basic situation of the existing organization structure and human
resource management in the LC engineering Co. Ltd., design the questionnaire in
terms of performance management of the LC Engineering Co. Ltd., and then conducts
the research to the performance optimization of LC engineering Co. Ltd. Through the
designing of the closed form of questionnaire survey, first of all, we make all levels of
employee performance satisfaction for a comprehensive survey from the overall in the
LC Engineering Co., Ltd. Secondly, combine with the nature of the business and
operation mode of LC Engineering Co., Ltd., we mainly make the performance
satisfaction survey of the project department staff as the research object, which
accounts foe a large proportion of the company’s employees, in order to fully
understand the company's first line employees on the company's existing performance
management system of satisfaction. After the questionnaire, we have a basic
understanding of the status of performance management of LC Engineering Co., Ltd.,
we organize group discussion and face-to-face interview respectively, to have some
satisfaction talk with the worker at the production line, in the light of the existing
performance management plan. And then to find the unsatisfactory of the existing
performance management scheme, as far as possible digging out some deep-seated
problems. Found throughout the investigation process, LC Co., Ltd. can have the
development scale now, closely related to the system of establishment and the
inception of the company, but for a long time, with the growing size of the company,
the type of business improvement, small scale, single type performance management
scheme, has been unable to meet the needs of the current large-scale, diversified。
