绩效管理作为现代企业人力资源管理的一种重要工具和手段,已经被越来越多的烟
草企业所重视,并被运用到日常生产和管理当中,但在具体的实施和操作过程中也存在
着许多误区和问题,导致绩效管理的实施效果并不理想。
本文从绩效管理的理论出发,结合s卷烟厂绩效管理的具体实践,采用访谈法和问
卷调查的方式深入地调查、分析和探讨企业现有绩效管理工作中存在的问题,如员工对
绩效管理认识不足、缺乏有效的沟通和反馈、没有形成科学完整的绩效管理体系等。本
文以目标管理理论和公平理论为基础,在进行工作分析和制定岗位说明书的基础上,采
用关键绩效指标,通过目标计划的制定、绩效辅导、绩效考核和绩效反馈等系列过程,
设计建立一套符合企业自身特点的绩效管理体系。在绩效结果的应用方面本文将s卷烟
厂绩效考核结果用于企业的薪酬分配、企业内员工培训、员工职业生涯规划等多个方面,
制定了绩效管理体系实施的相关保障措施,并分析了在实施过程中可能出现的一些问
题。

Performance Management Research of S Cigarette Factory
Abstract
As an important tool of human resources management in modern enterprises,
performance management is applied to the production and management and attached more
importance by tobacco enterprises. But in practice, there is much question and astray which
results in a not good outcome in execution.
Based on the study of the present performance management system of the S Cigarette
Factory and referring to the concerned theories, this article analyzes the practical problems in
S Cigarette Factory using in-depth interview and questionnaire, such as lack of knowledge of
performance management,lack of effective communication and feedback,an incomplete
performance management system and so on. Based on the job analysis and job description the
article focuses on Management by Objectives and Equity theory, bringing up the new
performance management system which will link 4 items by objectives constitution,
performance follow up,feedback tutoring and performance result as a recycling management
procedure. The performance appraisal result of S Cigarette Factory will be applied to salary
distribution, staff training and employee career planning etc. It also analyses the possible
problems in the course of implementation.
