摘要

培训效果评估是整个培训过程中的一个不可或缺的重要环节,它贯穿了培训的整个

过程,也是培训活动良性系统循环的重要动力。有效的培训效果评估系统是是提高培训

质量的保障。通过有效的培训效果评估,我们可以知道影响培训效果因素有哪些,哪些

因素能在培训过程中起到关键的作用,这些影响因素的确认将对培训持续实施和改进有

着积极的影响。

外来务工人员培训属公共项目类培训。由于针对于外来务工人员培训相关研究相对

较少,加之培训管理不科学、培训经费不足等原因,导致外来务工人员培训效果不甚理

想。需要分析主、客观因素对培训效果的影响,从而了解影响外来务工人员学校效果的

潜在因素,进一步构建外来务工人员培训效果评估模型。相对于企业培训来说,外来务

工人员培训虽具有其自身独特性,但企业培训评估理论和模型对外来务工人员培训的研

究有借鉴作用。

本文首先通过对国内外的企业培训评估理论模型及相关文献的综述发现,培训效果

的评估主要有四个步骤:反应、学习、行为改变和结果。同时影响培训效果的因素也有

很多,比如:个人因素(学员自身)、培训系统因素(培训系统特征)和组织因素(外

部环境)。在上述理论的基础上,结合“融入城市”公益培训项目实证案例,通对该项

目培训效果的评估,设计调查、分析方法寻找影响外来务工人员学习效果的潜在因素,

从而构建培训效果评估模型。并希望通过此研究能为MBA公益平台和外来务工人员培

训工作提供帮助。

本文创新点在于:第一、运用相关模型对影响外来务工人员培训效果的因素进行了

实证分析;第二、实证研究,依托实际项目,搜集相应的培训数据进行分析;第三、外

来务工人员培训效果评估问题研究较少。相关研究也大多停留在简单的统计描述上,假

设检验式的量化研究相对较少。

The Empirical Research on the Influence Factors of Training Effectiveness

of Migrant Workers

—Integrated into the City Training Project

Abstract

Evaluation of training effectiveness is an indispensable and important part in the whole

training process, it runs through the whole process of the training, is also the important drive

of the benign cycle training activities. Effective Evaluation of Training effectiveness system is

the guarantee to improve the training quality. Through effective evaluation of training, we can

know what are the factors influencing the training effectiveness; what factors can play a

critical role in the process of training, the confirmation of these influence factors will have a

positive impact on training for implementation and improvement.

Training of migrant workers is public class training. Due to the training of migrant

workers related research is relatively small, and training management is not science, training

and inadequate funding, lead to migrant workers training effectiveness is not very good. Need

to analyze the subjective and objective factors of training to understand which these potential

factors can influence the effectiveness of migrant workers, and was construct migrant workers

training effect evaluation model. Relative to corporate training,training of migrant workers

has its own uniqueness, but the enterprise training evaluation theory and the model can be

used for reference on the research of the migrant workers training.

This paper based on the theory model for the evaluation of enterprise training at home and

abroad and related literature review found that the evaluation of training effect mainly has

four steps: reaction, learning, behavior change and results. At the same time also have a lot of

factors influencing the training effect,such as: Individual factors; training system factors and

organizational factors. On the basis of the above theory,combining the into urban public

training project empirical case,evaluation of training effectiveness of the project design and

investigation, analysis method to find the potential factors affecting migrant workers learning

effect, thus training effect evaluation model was constructed. And hope that through this study

can help migrant workers training work.

Article innovation: first, the related model on the influence factors of migrant workers

training effectiveness has carried on the empirical analysis; Second, the empirical research,

based on actual project, collecting relevant training data are analyzed; Third, the study of the

problem of migrant workers training effect evaluation is less. Related research also stay
