摘 要
改革开放以来,浙江民营企业作为我国民营企业在民营企业的典型代表,
它展示了我国民营企业纵深发展的全景。但从目前的浙江规模以上的民营企
业本身经营和治理来看,其薪酬制度的制定和优化还存在着一些障碍企业发
展的问题。其中最实际的问题就是浙江规模以上民营企业的薪酬制度没有充
分发挥其激励作用,并未能和浙江省的民营企业的经营理念、生产手段和管
理信息等方面的发展战略进行有效结合,使得薪酬制度成为规模以上民营企
业持续保有竞争力的主要障碍。

本文基于薪酬理论的基础,以浙江 DG 公司为研究对象,探讨薪酬制度优
化的问题。本研究首先阐明研究目的及意义与方法,梳理薪酬相关理论为研
究基础,从调查设计与实施、调查统计结果分析和基于双因素理论的薪酬制
度分析等三个方面对 DG 公司进行论证。研究结论显示:薪酬的公平性、合理
性、激励性是企业薪酬制度建立和优化的基本原则,且薪酬的制定和优化要
以战略为导向。薪酬优化过程中,必须根据公司的不同发展阶段以及市场环
境的变化。本文利用双因素理论,结合 DG 公司实际运营,创造性的运用双因
素分析法到公司实际,更好的优化原有的薪酬制度,促进薪酬功能的发挥。

Abstract
Since the reform and opening, private enterprises in Zhejiang as a typical
representative in china, which shows the depth panorama of private enterprises’
development. However, from the view of Zhejiang large-scale private enterprises
itself operation and governance, the establishment and optimization of the designed
sized private enterprises’ pay system still have some obstacles on its development.
Where the most practical problem is pay system does not fully play its incentive effect
on large-scale private enterprises of Zhejiang, and fail effective integration on the
business philosophy, the means of production and management of information and
other aspects of development strategies of Zhejiang designed sized private enterprises,
which made the pay system becoming main obstacles large-scale private enterprises’
competitiveness.
This paper base on foundation of salary theories and take DG Company as
research object to study remuneration system optimization problem. In this study, first
clarified the purpose, significance and methods of the research, and combing with
salary-related theory as research base. This paper discussed from designing,
implementing and analysis of the survey results, and also based on two-factor theory
three aspects conducting analysis remuneration system of DG Company. The study
conclusion shows that the Salary should fairness, rationality and incentive, which
were pay system the basic principles of an enterprise establishment and optimization
its remuneration system. What’s more the establishment and optimization of payment
system should strategically oriented. When optimized the salary system, we must be
based on the company's different stages of development as well as changes in market
conditions. This paper used two-factor theory and combined with the DG Company's
actual operating, and creative using of two-factor analysis method to the actual, to
better optimize the existing pay system, to promote pay fulfilling its functions.
