摘要
随着组织行为科学及人力资源管理的深入发展,越来越多的实践和研究表明,单纯
通过提高员工的满意度已经不能保证组织的持续长远发展,而员工的敬业才是导致企业
成功的关键所在。员工敬业度对企业绩效的重要影响引发了学者们对其的研究热潮。如
何留住核心人员,切实提高核心技术员工的敬业度成为企业必须考虑的重要战略性问
题。本研究在查阅了大量相关文献的基础上,以外企的人力资源政策为着手点,将研究
问题聚焦于人力资源政策主要的三个方面,即薪酬福利,组织培训和职业发展来研究其
对敬业度的影响关系,并最后进行回归分析得出各自的相关性及权重,即人力资源政策
与员工敬业度显著正相关,且职业培训为主要影响因素,员工培训为次要影响因素,薪
酬福利的保障性作用突出。论文的结果分析对提升本土企业员工敬业度提供了有益指
导,即在保障员工有竞争性的薪酬福利的基础上,因地制宜的为员工的职业发展提供有
利条件,并根据需求来为员工提供高质量的培训。

Abstract
With the in-depth development of organizational behavior science and human resources
management, more and more practice and research shows that we can't guarantee a
sustained, long-term development of the organization only by the increasing of employee
satisfaction. Employee engagement becomes the key of success. The importance of employee
engagement of corporate performance impact came to the eyes of the scholars. Especially in
China, it became to the focus of corporate management team that the employee engagement
of local staff needs to be improved significantly. Currently, it's quite common that the staff
turnover rate is high,existing employees are not enthusiastic, no creative activities. How to
retain key persons, and effectively improve the key technology staff engagement has also
become an important strategic issue for local enterprises. Study in the multinational company
TI showed the advantage of human resource policies, as a starting point, the study focused
on three aspects of human resources policies, payments and benefits, organizational
training and career development. Research shows the relationship between human resource
policies and employee engagement, and final regression analysis of each and weights, in
order to enrich the study of the domestic employee engagement theory, and provide useful
guidance for practice to enhance the engagement of local enterprises.
